“Oracles” and “Moles”: How to Manage Key Performers Across the Knowing-Doing Gap

In the 21st century, organizations succeed or fail on the strength of two currencies: (1) information and knowledge, and (2) proper execution to deliver results. In many organizations individuals sometimes morph (in simplest terms) into those who are either: information-focused (to the neglect of timely execution) -“Oracles”, or execution-focused (to the neglect of the bigger-picture) – “Moles”.  Join us to help you gain a clearer understanding of the Oracles and Moles in your organization and find ways to manage them effectively across the information and execution gaps.

Historically, the delivery of products and services has always driven organizational profitability—effective execution yields results. In the last three decades, as a result of the exploding technology revolution, information and knowledge are becoming equally important for individual performance and organizational success.  

Perhaps you know these people in your organization. Oracles generally are conceptualizers as opposed to doers. They excel in meetings at the expense of generating products. They tend to focus on data: What’s going on?; Who’s doing what?; What’s the status of projects?; and Where do things stand? These individuals take it as their primary function to keep co-workers informed. They are in continual information-gathering/information-conveying mode. At the same time, they often get bogged down by just-addressing-that-last-bit-of-data at the expense of completing their projects.

Execution people (Moles), put their focus on getting the project completed—no matter what. They are task-focused and largely single-minded. They keep their heads down and grind out the work, often neglecting to consider the impact of their output on others or how (or if) their work is related to the bigger organizational picture. They tend to gather information only insofar as it relates to their current project. They are not interested in “excess” information that is not related to their current task. And they generally do not consider keeping others informed as part of their job. 

As you might imagine, effectiveness evaporates when individuals focus on only one aspect of the work. But this simple dichotomy does not really capture the nuances of how these types operate and how the work of the organization is impacted. When we map work styles along these two dimensions: Information against Execution—it becomes clear that these variations in focus greatly impact effectiveness. Assisting key individuals in moving in the direction of high performance is the critical executive skill of the 21st century. When you gain a clear understanding of the Oracles and Moles in your organization and find ways to manage them effectively across the information and execution gaps, organizational success is the result.
